皆さんは、自分の持ち味を把握されているでしょうか？
いちど弊社の『持ち味カード』を試してみて下さい。簡易な持ち味探しができます。できれば職場や家庭などで周囲の人から自分の持ち味を選んでもらえると、きっと思わぬ気づきが得られることと思います。
ところで、この『持ち味カード』、その源はコンピタンシーにあります。
この連休中、あらためてコンピタンシーのことを考えていました。
コンピタンシーは、よく知られているとおり、「高業績者の思考特性や行動能力」のことを指します。
90年代後半にアメリカから入ってきて、ひところ、組織人事の分野でブームのように扱われました。が、その大元は、多くの日本企業に浸透している（していた）職能資格制度にあります。ですので、コンピタンシーは言ってみれば、アメリカから逆輸入された概念なんですね。
少し時間を遡ります。
かつてのアメリカ企業の人事制度は、人種差別を撤廃する公民権法制定（1964年）以降、給与を決めるにも「人」基準ではなく、典型的な「仕事」基準である職務主義（職務給）を採用するところが多かったようです。差別を生じさせるおそれのある人基準よりも、より客観的な基準で、「この仕事はいくら」とやった方が都合が良かったのでしょう。
ですが、その後アメリカ経済が勢いをなくし、一方で日本が急成長を遂げると、「ジャパンアズナンバーワン」のごとく、日本企業の経営手法が研究の対象となります。そこで日本企業の採る職能主義（給与は職務そのものではなく、職務を遂行する能力で決める）にもメスが入ったのでしょう。
職能主義が研究された後、心理学上の理付けがされて登場したのがコンピタンシー（competency）です。直訳すれば「能力」です。そのままです。
ですが、能力と言っても、日本企業が扱う職務遂行能力とは捉え方がちょっと異なります。職務遂行能力は、仕事をする人が「保有」する能力ですので、「潜在的」であり、仕事基準というよりは人基準で捉えた方が理に適う概念です。これに対して、コンピタンシーは、仕事を通じてもたらされる成果や業績との関係性を重視し、「再現性」のある「発揮（顕在）」能力という捉え方をします。成果・業績と直結させる辺りが、金融資本主義を志向するアメリカらしいかもしれません。
以来、アメリカ企業でコンピタンシーを採用する企業の成功事例が増えていきます。
時間は進み、日本でバブルがはじけると、今度は日本企業がアメリカの成功事例をもとにアメリカ型の経営手法を採用するようになっていきます。その頃になると、職能主義が重荷になってきていました。人基準の要素が強いので、年功的運用に陥り易く、人件費負担がどうしても嵩んでしまうためです。
93年に富士通が成果主義を導入して以降（その後、見直されますが）、職能主義から成果主義への流れが本格化します。年俸制が増え出したのもその頃からと記憶しています。その流れで、コンピタンシーが日本企業で採用されるようになったのが90年代後半。
余談ながら、『コアコンピタンス経営』という本がブームになったのは90年代半ば。ここでいう「コアコンピタンス」は、個人ではなく企業の核となるコンピタンシーのことで、「選択と集中」という経営戦略はこの本をキッカケに拡がって行きました。
かなり端折ってますが、大まかにこんな経緯を経て、コンピタンシーが逆輸入されたわけです。
その後。
このコンピタンシーを導入して成功している企業として、武田薬品はつとに有名ですが、残念ながら成功事例は目立って増えてはいきませんでした。現時点で既にコンピタンシーを廃止して、役割ベースの人事制度などに修正している企業もあります。コンピタンシーの導入がうまく行った企業は、多くはなかったようです。
これには大きく3つの原因があるのではないかと考えています。
1つ目に、コンピタンシーの本質を理解しないままに、流行に流されて安易に導入してしまったのではないか。
コンピタンシーを導入するには、その企業ならではのコンピタンシーが抽出され、定義もされなければなりません。そのためには、そもそもその企業における成果とは何かという議論も必要となります。その中で、成果＝結果（売上、利益、ROEなど）と短絡的に捉えた企業が多かったのではないでしょうか。
コンピタンシーは、①成果・業績との関係性、②顕在的な行動能力、③再現性（ある特定の場面における行動と成果の再現性）という3つの特徴がありますが、ここでいう①は、最終結果よりも、中間成果とも呼ぶべき最終結果に至るまでの節目節目の成果こそ重要なのです。特に人基準を重視してきた日本企業においては。
2つ目に、人材マネジメントに問題があったのではないか。
コンピタンシーを導入する以上、評価手法を含む人事サイドや現場におけるマネジメントのあり方も変えていかねばなりません。大きく捉えれば、人材の活用の仕方まで変えていく必要があります。にもかかわらず、コンピタンシーとは名ばかりで、評価項目や評価基準をコンピタンシー（っぽいもの）に変更する程度の見直しで終わってしまっているところもあったのではないでしょうか。あるいは、従来の職能資格制度と混同してしまったりとか。
3つ目に、コンピタンシーに対するネガティブなイメージを持ってしまい、信念を持って運用し切れなかったのではないか。人事サイドも、現場サイドも。
21世紀に入ってしばらくすると、相変わらずパッとしない経済情勢下で、成果主義への批判が高まって行きましたが、コンピタンシーがアメリカから入ってきた経緯もあり、深い根拠もなく成果主義と同列の批判にさらされ、効果が薄いもの（場合によっては、逆効果）というイメージができてしまったのではないか、ということです。企業によっては、イメージ以前に、コンピタンシーというカタカナ言葉が社風に合わなかったという、笑うに笑えない話もあります。
コンピタンシーは、その本質を理解し、使い方を誤らなければ一定の効果をもたらしてくれるものと思います。もちろん現時点でもコンピタンシーを採用して成功している優良企業は存在します。
金銭処遇以前に、特に、採用や人材配置などにはコンピタンシーの概念は効果が分かりやすく、大変有用だと思うのですが。もったいない気がします。
さて、弊社の『持ち味カード』には、このコンピタンシーのエッセンスを入れています。
ですので、①顕在的な行動能力と、②再現性の２つを重視している点に特徴があります。ただ、もう１つの要素として、成果・業績との関係性よりは、③一人ひとりのキャリア自律（自分らしいキャリアを自ら作り、充実感を得ること）との関係性を持たせることを指向しています。
人と組織の成長をサポートするのが弊社の理念（存在理由）であり、役割でもあるのですが、そのためにも、まずは「人」（個々の仕事人・組織人）の成長とその礎となるキャリアの充実をサポートするツールとして、このカードを開発しました。
「キャリアコンピタンシー」という考え方がありますが、弊社の持ち味はこれに近いものがあります。ただ、70枚ものカードがありますので、それよりもう少し広く捉えているのですが。
キャリアに勝ちも負けもありません。あるのは、自分らしい仕事人生を送れるか送れないか、幸せなキャリアを築けるか築けないかということ。その鍵となるのが、本人の「動機」と『持ち味』だと考えています。
「動機」は（心理学において）18歳を過ぎるとあまり変わらなくなるとも言われますが、『持ち味』は行動ベースですので、自身の努力次第で開発可能です。
自分の動機とマッチし、持ち味を存分に発揮できる仕事や仕事スタイル（けっして独りよがりでなく）が取れれば、燃え尽き症候群やメンタルヘルス不全などに陥ることもなく、幸せなキャリアが築けるのではないでしょうか。
それは、ひいては企業の成長にとっても好ましいことと考えています。キャリアに勝ち負けはありませんが、ビジネスには勝ち負けがあります。自分の勝負能力ともいうべき持ち味を活かすことができれば、自分も会社もハッピーではありませんか？
ともあれ、そのためにも、まずは自分の持ち味が何かを知るということ。ここが出発点になるわけです。
40代・50代の人でも遅すぎることはありません。

Apple now has Rhapsody as an app, which is a great start, but it is currently hampered by the inability to store locally on your iPod, and has a dismal 64kbps bit rate. If this changes, then it will somewhat negate this advantage for the Zune, but the 10 songs per month will still be a big plus in Zune Pass' favor.
